การวิจัยครั้งนี้มีความมุ่งหมายเพื่อ 1) ศึกษาภาวะผู้นำแบบคล่องตัวของผู้บริหารสถานศึกษา 2) ศึกษาประสิทธิผลการปฏิบัติงานของครู 3) เปรียบเทียบภาวะผู้นำแบบคล่องตัวและประสิทธิผลการปฏิบัติงานของครู จำแนกตามสถานภาพการดำรงตำแหน่งและลักษณะการเปิดสอน 4) ศึกษาความสัมพันธ์ระหว่างภาวะผู้นำ แบบคล่องตัวของผู้บริหารสถานศึกษากับประสิทธิ ผลการปฏิบัติงานของครูและ 5) ศึกษาแนวทางการพัฒนาความสัมพันธ์ดังกล่าว ในสังกัดสำนักงานเขตพื้นที่การศึกษาประถมศึกษาสกลนคร เขต 3 กลุ่มตัวอย่างที่ใช้ในการวิจัย ได้แก่ ผู้บริหารสถานศึกษา จำนวน 90 คน และครูผู้สอน จำนวน 242 คน รวมทั้งสิ้น 332 คน จาก 90 โรงเรียน ในสังกัดสำนักงานเขตพื้นที่การศึกษาประถมศึกษาสกลนคร เขต 3 ปีการศึกษา 2568 ซึ่งได้มาโดยวิธีการสุ่มแบบหลายขั้นตอน (Multi - stage Random Sampling) เครื่องมือที่ใช้ในการเก็บรวบรวมข้อมูล เป็นแบบสอบถามมาตราส่วนประมาณค่า 5 ระดับ ประกอบด้วย แบบสอบถามภาวะผู้นำแบบคล่องตัวของผู้บริหารสถานศึกษามีค่าอำนาจจำแนกอยู่ระหว่าง 0.584 – 0.804 และค่าความเชื่อมั่นเท่ากับ 0.962และแบบสอบถามประสิทธิผลการปฏิบัติงานของครู ค่าอำนาจจำแนกอยู่ระหว่าง 0.408 – 0.691 และค่าความเชื่อมั่นเท่ากับ 0.939 สถิติที่ใช้ในการวิเคราะห์ข้อมูล ได้แก่ ความถี่ ร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน การทดสอบค่าทีแบบกลุ่มตัวอย่างอิสระต่อกัน (Independent Samples t - test) และการหาค่าสัมประสิทธิ์สหสัมพันธ์อย่างง่ายของเพียร์สัน (Pearson's Product - Moment Correlation Coefficient) ผลการวิจัยพบว่า 1. ภาวะผู้นำแบบคล่องตัวของผู้บริหารสถานศึกษา โดยรวมอยู่ในระดับมาก 2. ประสิทธิผลการปฏิบัติงานของครู โดยรวม อยู่ในระดับมาก 3. ภาวะผู้นำแบบคล่องตัวของผู้บริหารสถานศึกษา จำแนกตามสถานภาพการดำรงตำแหน่ง พบว่า โดยรวมแตกต่างกันอย่างมีนัยสำคัญทางสถิติที่ระดับ 0.05 และจำแนกตามลักษณะการเปิดสอน พบว่า โดยรวมไม่แตกต่างกัน 4. ประสิทธิผลการปฏิบัติงานของครู จำแนกตามสถานภาพการดำรงตำแหน่ง และจำแนกตามลักษณะการเปิดสอน พบว่า โดยรวม ไม่แตกต่างกัน 5. ภาวะผู้นำแบบคล่องตัวของผู้บริหารสถานศึกษากับประสิทธิผลการปฏิบัติงานของครู มีความสัมพันธ์กันสูงในทิศทางบวก (rxy= 0.721) อย่างมีนัยสำคัญทางสถิติที่ระดับ 0.01 6. การวิจัยในครั้งนี้ได้นำเสนอแนวทางการพัฒนาภาวะผู้นำแบบคล่องตัวของผู้บริหารสถานศึกษาที่มีความสัมพันธ์กับประสิทธิผลการปฏิบัติ งานของครูเสนอแนะไว้ 2 ด้าน ได้แก่ 1) ด้านการวางทิศทางองค์กรยั่งยืน ผู้บริหารสถานศึกษา ควรเน้นการมีส่วนร่วมของครูในการกำหนดทิศทางองค์กร ควบคู่กับการสื่อสารวิสัยทัศน์อย่างชัดเจน การทำงานเป็นทีม การสร้างวัฒน ธรรมที่ยืดหยุ่น และการใช้เทคโนโลยีเพื่อลดภาระงานซ้ำซ้อน และ 2) ด้านการจัดการบริบทเชิงบวกผู้บริหารสถานศึกษาควรสร้างบรรยากาศองค์กรที่เปิดกว้างและปลอดภัยทางจิตใจ ส่งเสริมการสื่อสารเชิงบวก และปรับบทบาทสู่การเป็นผู้อำนวยความสะดวก
This research aimed to: 1) examine agile leadership of school administrators, 2) investigate teachers’ performance effectiveness, 3) compare agile leadership and teachers’ performance effectiveness, classified by positions and types of school provision, 4) determine the relationship between agile leadership of school administrators and teachers’ performance effectiveness, and 5) propose guidelines for developing the relationship between these variables. The sample consisted of 332 participants, including 90 school administrators and 242 teachers from 90 schools under Sakon Nakhon Primary Educational Service Area Office 3 in the 2025 academic year, obtained through multi - stage random sampling. The research instruments used for data collection were five - point rating scale questionnaires. The questionnaire on the agile leadership of school administrators had item discrimination power ranging from 0.584 to 0.804 and a reliability coefficient of 0.962, while the questionnaire on teachers’ performance effectiveness had item discrimination power ranging from 0.408 to 0.691 and a reliability coefficient of 0.939. The statistics used for data analysis included frequency, percentage, mean, standard deviation, Independent Samples t-test, and Pearson’s product-moment correlation coefficient. The research findings revealed that: 1. The overall level of school administrators’ agile leadership was high. 2. The overall level of performance effectiveness among teachers was found to be at a high level. 3. The agile leadership among school administrators, classified by positions, showed statistically significant differences at the 0.05 level overall; however, no significant differences were found when classified by types of school provision. 4. The teachers’ performance effectiveness showed no significant difference by positions and types of school provision overall. 5. The school administrators’ agile leadership and teachers’ performanceeffectiveness had a high positive correlation (rxy = 0.721) at the 0.01 level of statistical significance. 6. This research has proposed guidelines for developing agile leadership among school administrators in relation to teachers’ performance effectiveness, which are presented in two dimensions as follows: 1) Sustainable Organizational Direction: School administrators should emphasize teachers’ participation in determining the organizational direction, together with the clear communication of vision, teamwork, a flexible organizational culture, and technology integration to reduce workloads; 2) Positive Contextual Management: School administrators should create an open and psychologically safe organizational climate, promote positive communication, and act as facilitators.
