การวิจัยครั้งนี้มีความมุ่งหมาย เพื่อศึกษา เปรียบเทียบ หาความสัมพันธ์หาอำนาจพยากรณ์ และแนวทางพัฒนาภาวะผู้นำเหนือผู้นำของผู้บริหารสถานศึกษา ที่ส่งผลต่อประสิทธิผลการปฏิบัติงานของครูในยุคพลิกผัน สังกัดสำนักงานเขตพื้นที่การศึกษาประถมศึกษาสกลนคร เขต 3 การวิจัยแบ่งเป็น 2 ขั้นตอน ตอนที่ 1 ศึกษาภาวะผู้นำเหนือผู้นำของผู้บริหารสถานศึกษาที่ส่งผลต่อประสิทธิผลการปฏิบัติงานของครูในยุคพลิกผัน ตามความคิดเห็นของผู้บริหารสถานศึกษา และครูผู้สอน กลุ่มตัวอย่างที่ใช้ในการวิจัย จำนวน 332 คน จำแนกเป็น ผู้บริหารสถานศึกษา 90 คน และครูผู้สอน 242 คน ปีการศึกษา 2568 ได้มาโดยการวิธีการสุ่มแบบหลายขั้นตอน เครื่องมือที่ใช้ในการวิจัย ได้แก่ แบบสอบถามภาวะผู้นำเหนือผู้นำของผู้บริหารสถานศึกษา มีค่าอำนาจจำแนกอยู่ระหว่าง 0.400 – 0.812 มีค่าความเชื่อมั่นเท่ากับ 0.969 และประสิทธิผลการปฏิบัติงานของครูในยุคพลิกผัน มีค่าอำนาจจำแนกอยู่ระหว่าง 0.427 – 0.725 มีค่าความเชื่อมั่นเท่ากับ 0.929 สถิติที่ใช้ในการวิเคราะห์ข้อมูล ได้แก่ ความถี่ ร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน การวิเคราะห์ทดสอบค่าที ค่าสัมประสิทธิ์สหสัมพันธ์อย่างง่ายแบบเพียร์สัน และการวิเคราะห์การถดถอยพหุคูณแต่ละขั้น ตอนที่ 2 แนวทางการพัฒนาภาวะผู้นำเหนือผู้นำของผู้บริหารสถานศึกษาที่ส่งผลต่อประสิทธิผลการปฏิบัติงานของครูในยุคพลิกผัน ใช้การสัมภาษณ์ผู้ทรงคุณวุฒิและการวิเคราะห์เชิงเนื้อหา ผลการวิจัยพบว่า 1. ภาวะผู้นำเหนือผู้นำของผู้บริหารสถานศึกษา โดยรวมอยู่ในระดับมาก 2. ประสิทธิผลการปฏิบัติงานของครูในยุคพลิกผัน โดยรวมอยู่ในระดับมาก 3. ภาวะผู้นำเหนือผู้นำของผู้บริหารสถานศึกษา จำแนกตามสถานภาพการดำรงตำแหน่ง และลักษณะการเปิดสอน พบว่า โดยรวมไม่แตกแตกต่างกัน 4. ประสิทธิผลการปฏิบัติงานของครูในยุคพลิกผัน จำแนกตามสถานภาพการดำรงตำแหน่ง และลักษณะการเปิดสอน พบว่า โดยรวมไม่แตกต่างกัน 5. ภาวะผู้นำเหนือผู้นำของผู้บริหารสถานศึกษากับประสิทธิผลการปฏิบัติงานของครูในยุคพลิกผัน มีความสัมพันธ์ทางบวก โดยสัมพันธ์กันสูง (rxy = 0.791) อย่างมีนัยสำคัญทางสถิติที่ระดับ .01 6. ภาวะผู้นำเหนือผู้นำของผู้บริหารสถานศึกษาที่สามารถพยากรณ์ประสิทธิผลการปฏิบัติงานของครูในยุคพลิกผัน โดยมีนัยสำคัญทางสถิติที่ระดับ .01 คือ การอำนวยความสะดวกให้เกิดวัฒนธรรมของผู้นำตนเอง การอำนวยความสะดวกให้เกิดภาวะผู้นำตัวเอง การกระตุ้นให้บุคลากรตั้งเป้าหมายด้วยตนเอง การส่งเสริมให้มีภาวะผู้นำในตัวเองด้วยการสร้างทีมทำงาน และการเป็นแบบอย่างในการเป็นผู้นำตนเอง โดยอำนาจพยากรณ์ได้ร้อยละ 64.40 7. การวิจัยในครั้งนี้ได้นำเสนอแนวทางการพัฒนาภาวะผู้นำเหนือผู้นำของผู้บริหารสถานศึกษาที่ส่งผลต่อประสิทธิผลการปฏิบัติงานของครูในยุคพลิกผัน เสนอแนะไว้ 5 ด้าน ประกอบด้วย 1) ด้านการอำนวยความสะดวกให้เกิดวัฒนธรรมของผู้นำตนเองโดยการสร้างวัฒนธรรมที่เน้นความไว้วางใจ การมีส่วนร่วม และการเรียนรู้ ผ่านระบบสนับสนุนและการสะท้อนผลที่ชัดเจน 2) ด้านการอำนวยความสะดวกให้เกิดภาวะผู้นำตัวเอง โดยการสนับสนุนทรัพยากร ให้อิสระในการตัดสินใจ และสร้างวัฒนธรรมที่เน้นความรับผิดชอบและการพัฒนาตนเอง 3) ด้านการกระตุ้นให้บุคลากรตั้งเป้าหมายด้วยตนเอง โดยการสร้างแรงจูงใจและเปิดโอกาสให้ทีมมีส่วนร่วม เพื่อพัฒนาตนเองสู่เป้าหมายร่วมกัน 4) ด้านการส่งเสริมให้มีภาวะผู้นำในตัวเองด้วยการสร้างทีมทำงานโดยการสร้างทีมที่ชัดเจนด้วยวัฒนธรรมแห่งความไว้วางใจ เน้นการมีส่วนร่วมและสะท้อนผลงานอย่างสร้างสรรค์ และ 5) ด้านการเป็นแบบอย่างในการเป็นผู้นำตนเอง โดยการเป็นแบบอย่างที่ดี มีจริยธรรม และสร้างทีมที่เข้มแข็งด้วยการสื่อสารเชิงบวก
The purposes of this research were to examine, compare, and determine the relationship, to identify the predictive power, and to establish guidelines for developing super leadership of school administrators affecting the effectiveness of teachers’ performance in the disruptive era under Sakon Nakhon Primary Educational Service Area Office 3. The research was divided into two steps: Step 1 studied super leadership of school administrators affecting the effectiveness of teachers’ performance in the disruptive era. The sample, obtained through multi-stage random sampling, consisted of 332 participants, including 90 school administrators, and 242 teachers in the 2025 academic year. The research tools were questionnaires assessing super leadership of school administrators, revealing the discriminative power ranging from 0.400 to 0.812 and the reliability of 0.969, whereas that one on the effectiveness of teachers’ performance in the disruptive era, displaying the discriminative power ranging from 0.427 to 0.725 and the reliability of 0.929. Statistics used in data analysis included frequency, percentage, mean, standard deviation, t - test, Pearson’s product moment correlation coefficient, and Stepwise multiple regression analysis. Step 2 established guidelines for developing super leadership of school administrators affecting the effectiveness of teachers’ performance in the disruptive era. The findings were as follows: 1. The super leadership of school administrators were overall at a high level. 2. The effectiveness of teachers’ performance in the disruptive era was overall at a high level. 3. The super leadership of school administrators, as perceived by participants with different positions and types of school provision programs offered showed no overall differences. 4. The effectiveness of teachers’ performance in the disruptive era, as perceived by participants with different positions and types of school provision programs offered showed no overall differences. 5. The super leadership of school administrators and the effectiveness of teachers’ performance in the disruptive era had a positive relationship with a high level (rxy = 0.791) at the 0.01 level of significance. 6. The super leadership of school administrators that could predict the effectiveness of teachers’ performance in the disruptive era at the 0.01 level of significance, with the predictive power of 64.40 percent, comprised facilitating a self -leadership culture, facilitating self - leadership, fostering motivation among personnel to establish own professional goals, encouraging self - leadership through teamwork, and being role models in self - leadership. 7. The proposed guidelines for developing super leadership of school administrators affecting the effectiveness of teachers’ performance in the disruptive era consisted of five aspects: 1) Fostering a self - leadership culture through creating culture of trust, participation, and learning; 2) Facilitating self - leadership, by providing resources, and decision - making autonomy, and creating a culture of responsibility and self - development; 3) Encouraging personnel to establish professional goals, by fostering motivation and providing opportunities for participation in self - development; 4) Promoting self - leadership by building teamwork through a culture of trust, participation, and constructive feedback; and 5) Serving as role models of self - leadership through ethical behaviors and strengthening teams through positive communication.
