การวิจัยครั้งนี้มีความมุ่งหมายเพื่อศึกษาภาวะผู้นำแบบบารมีของผู้บริหารที่ส่งผลต่อแรงจูงใจในการปฏิบัติงานของครูในโรงเรียน สังกัดสำนักงานเขตพื้นที่การศึกษาประถมศึกษามุกดาหาร กลุ่มตัวอย่างที่ใช้ในการวิจัยเป็นผู้บริหารสถานศึกษาและครู จำนวน 356 คน ได้มาโดยการสุ่มแบบหลายขั้นตอน เครื่องมือที่ใช้ในการรวบรวมข้อมูล ได้แก่ แบบสอบถามชนิดมาตราส่วนประมาณค่า 5 ระดับ โดยด้านภาวะผู้นำแบบบารมีของผู้บริหาร มีค่าความเที่ยงตรงระหว่าง 0.60–1.00 ค่าอำนาจจำแนกระหว่าง 0.58–0.89 และค่าความเชื่อมั่น 0.99 และด้านแรงจูงใจในการปฏิบัติงานของครู มีค่าความเที่ยงตรงระหว่าง 0.60–1.00 ค่าอำนาจจำแนกระหว่าง 0.39–0.85 และค่าความเชื่อมั่น 0.96 สถิติที่ใช้ในการวิเคราะห์ข้อมูล ได้แก่ ความถี่ ร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน สัมประสิทธิ์สหสัมพันธ์แบบเพียร์สัน และการวิเคราะห์ถดถอยพหุคูณแบบขั้นตอน ผลการวิจัยพบว่า 1. ภาวะผู้นำแบบบารมีของผู้บริหาร มี 4 องค์ประกอบ ได้แก่ 1) ทักษะการสื่อสาร 2) วิสัยทัศน์ 3) ความกล้าได้กล้าเสีย และ 4) ความมั่นใจ โดยภาพรวมมีความเหมาะสมอยู่ในระดับมากที่สุด ส่วนแรงจูงใจในการปฏิบัติงานของครูมี 6 องค์ประกอบ ได้แก่ 1) ความสำเร็จของงาน 2) ลักษณะของงาน 3) ความสัมพันธ์ในหน่วยงาน 4) ความเจริญ ก้าวหน้าในตำแหน่งหน้าที่ 5) เงินเดือนและผลตอบแทน และ 6) การได้รับการยอมรับนับถือ โดยภาพรวมมีความเหมาะสมอยู่ในระดับมากที่สุด 2. ภาวะผู้นำแบบบารมีของผู้บริหารสถานศึกษา โดยรวมอยู่ในระดับมาก 3. แรงจูงใจในการปฏิบัติงานของครู โดยรวมอยู่ในระดับมาก 4. ภาวะผู้นำแบบบารมีของผู้บริหารกับแรงจูงใจในการปฏิบัติงานของครูมีความสัมพันธ์กันทางบวกในระดับสูง อย่างมีนัยสำคัญทางสถิติที่ระดับ .01 5. ภาวะผู้นำแบบบารมีของผู้บริหาร ด้านความกล้าได้กล้าเสีย (X3) และด้านความมั่นใจ (X4) มีอำนาจพยากรณ์แรงจูงใจในการปฏิบัติงานของครู อย่างมีนัยสำคัญทางสถิติที่ระดับ .01 โดยมีอำนาจพยากรณ์ร้อยละ 64.20 ความคลาดเคลื่อนมาตรฐานของการพยากรณ์ เท่ากับ .24 สามารถเขียนสมการพยากรณ์ได้ ดังนี้ สมการพยากรณ์ในรูปคะแนนดิบ Y/ = 2.158 + 0.329X3 + 0.209X4 สมการพยากรณ์ในรูปคะแนนมาตรฐาน Z/y = 0.521Z3 + 0.311Z4 6. แนวทางในการพัฒนาภาวะผู้นำแบบบารมีของผู้บริหารที่ส่งผลต่อแรงจูงใจในการปฏิบัติงานของครู มี 2 ด้าน ได้แก่ ความกล้าได้กล้าเสีย และความมั่นใจ
The purpose of this research was to study the charismatic leadership of administrators affecting work motivation of teachers in schools under Mukdahan Primary Educational Service Area Office. The sample group in this study consisted of 356 participants, including school administrators and teachers, selected through multi-stage random sampling technique. The data collection tool used was a 5-point scale questionnaire, which indicated validity index ranged from 0.60 to 1.00, discrimination power ranged from 0.58 to 0.89, and reliability index was at 0.99, whereas the teachers' motivation showed validity index ranged from 0.60 to 1.00, discrimination power index ranged from 0.39 to 0.85, and reliability index was at 0.96. Statistics used for data analysis included frequency, percentage, mean, standard deviation, Pearson correlation coefficient, and stepwise multiple regression analysis. The findings were as follows. 1. The charismatic leadership of administrators comprised four components, namely 1) communication skills, 2) vision, 3) risk-taking, and 4) self-confidence. Moreover, work motivation of teachers comprised six components, namely 1) achievement of work, 2) nature of the work, 3) relationships within the organization, 4) career advancement, 5) salary and benefits, and 6) recognition and respect. Both components of the charismatic leadership of school administrators and the work motivation of teachers were rated at the highest level of propriety. 2. The charismatic leadership of administrators in schools under Mukdahan Primary Educational Service Area Office, in overall, was at the high level. 3. The work motivation of teachers in schools under Mukdahan Primary Educational Service Area Office, in overall, was at the high level. 4. The charismatic leadership of administrators and work motivation of teachers in schools under Mukdahan Primary Educational Service Area Office showed positive correlation with statistically significant .01. 5. The charismatic leadership of administrators, specifically in the areas of risk-taking (X3) and self-confidence (X4) can significantly predict work motivation of, with a statistical significance at .01, and obtained a predictive power at 64.20 percent, standard error of the estimate at .24 and the regression equation can be written as follows. The predictive equation could be summarized in raw scores: Y/ = 2.158 + 0.329X3 + 0.209X4 The predictive equation in standardized scores: Z/y = 0.521Z3 + 0.311Z4 6. The guidelines for improving the charismatic leadership of administrators affecting work motivation of teachers comprised two aspects, namely risk-taking, and self-confidence.
